Not long ago, the idea of an architect generating 50 structurally viable design options in a day sounded like science fiction. Today, it’s becoming business as usual. Artificial Intelligence (AI) has arrived in the Architecture, Engineering, and Construction (AEC) industry not just as a tool, but as a transformative force reshaping how we work, lead, and deliver value.

Much of the conversation around AI in AEC focuses on the technologies themselves:

Generative design, where AI systems create multiple design options based on requirements and constraints
Building Information Modelling (BIM) and digital twins, using AI integration to enhance data management, progress tracking, and automate processes
Robotic construction, machine learning and predictive analytics for construction scheduling, risk assessment to monitor sites for safety compliance and facility maintenance and management

But the real disruption isn’t only technical, it’s cultural. If we’re to unlock the full potential of AI, we need to rethink what leadership looks like, what skills we value, and how we build high-performing human-AI teams. In this new era, the greatest competitive edge won’t come from owning the most powerful tools, but from cultivating the right people and practices to use them.

Leadership in the Age of Algorithms

AI changes the role of leadership from command and control to orchestration. In AI-augmented environments, leaders are no longer expected to have all the answers. Instead, they must create conditions for humans and machines to thrive together. That means providing full access to the right tools at the right time, fostering trust in data, encouraging experimentation, and helping teams navigate uncertainty. The project manager isn’t free from responsibility but freed for higher-order tasks: team morale, client alignment, long-term sustainability.

Hybrid Talent Is the New Gold Standard

As AI reshapes AEC workflows, it’s also redefining the talent we need. Increasingly, the most valuable professionals aren’t just excellent designers, creative architects, or skilled engineers. They’re those who understand how to work with data, interpret machine outputs, and collaborate with AI agents. And while training large language models (LLMs) from scratch may not be a key focus for many AEC firms – given the intense financial and computing resources needed – taking pre-trained LLMs and adapting them to AEC datasets is a skill that will be in high demand.

We’re already seeing this shift. Many firms are hiring data scientists and computational designers for the first time, with BST Global indicating in a recent survey of AEC firms that 83% of them expect AI to transform or augment roles, with over 50% planning to hire AI-skilled talent. Project teams now include roles like digital twin analysts or AI software integrators. Even traditional roles are evolving. Architects must now know how to guide a generative design engine. Site supervisors use AI-equipped drones and dashboards. The blueprint has gone digital. As a firm, we have also brought on talent that 10 years ago would be few and far between at an AEC firm, and now proudly count data scientists, mathematicians, and software developers amongst our colleagues.

This isn’t optional. With 72 percent of organizations already using AI in at least one function, and the construction AI market set to nearly triple by 2029, hybrid talent isn’t a trend; it’s the new baseline.

Upskilling: Urgent, Strategic, and Often Overlooked

Here’s the hard truth. Many of our best construction professionals, brilliant, experienced, and intuitive, lack the digital fluency needed in an AI-enhanced environment. This skills gap is one of the most pressing challenges facing the AEC industry.

We can’t afford to leave anyone behind. Upskilling programs are no longer a nice-to-have HR initiative; it’s a strategic imperative, and it’s much cheaper than replacing our skilled teams. That means going beyond webinars; it implies scenario-based, hands-on training that shows a scheduler how to interpret risk predictions or a field engineer how to read thermal imagery from a drone.

The good news is the hunger to learn is there. When given the right tools and support, veteran professionals bring something AI can’t replicate, which is wisdom and intuition garnered through lived experience. Our job as leaders is to make sure they also have the technical confidence to stay in the game.

Human AI Teaming Is the Ultimate Soft Skill

AI can generate possibilities, but it’s still up to humans to choose the right path. That makes discernment and collaboration more important than ever. Knowing when to trust the machine, and when to question it, is a skill that must be cultivated.

Let’s take generative design as an example. AI might produce 50 options that meet the constraints. But only a human can say which one best captures the client’s vision or honors the character of a neighborhood. The ability to team with AI, to treat it not as an oracle but as a creative partner, is becoming a defining trait of successful professionals in our space

This is where soft skills become mission critical. Communication, creativity, critical thinking are the abilities that elevate AI from a tool into a true force multiplier.

Attracting the Next Generation Through Innovation

AI doesn’t just make AEC more efficient. It makes it more exciting. For years, the industry has struggled to attract young talent. But now, digital natives are seeing that construction isn’t stuck in the past. It’s becoming a place where they can code, model, simulate, and make a tangible impact on the world.

This year, we launched the AEC industry’s first ever “HackaFuture” event, bringing together 100 brilliant digital minds in Manchester to take on the nuclear industry’s top challenges. Over a dynamic two-day hackathon, we heard presentations and saw demos of new solutions created by people who previously would never have considered a career in AEC, and in the end hired the 10 best and brightest to join AtkinsRéalis. As leaders, we must do more to cater to the next generation of changemakers, inspiring them to help solve some of society’s greatest challenges while simultaneously providing the environment and tools to help them succeed.

AI also supports more inclusive workplaces. Chatbots can bridge language barriers. Smart tools can translate technical drawings. AI-enhanced training can level the playing field. These are not just technological benefits; they’re cultural ones.

Firms that embrace AI also brand themselves as future ready. And that brand matters, especially to a generation that values purpose and innovation over tradition and hierarchy.

The True Differentiator: Culture

AI will soon be everywhere. The tools are getting cheaper, faster, and easier to use. What won’t be commoditized is culture. The firms that win in the AI era will be those with inclusive, adaptive, and learning-oriented cultures, places where people feel empowered to use technology and trusted to question it.

That’s where the real value lies. Not in the algorithm, but in how we choose to apply it.
